Pengaruh Perceived Overqualification Terhadap Knowledge Hiding Yang Dimediasi Oleh Future Work Self-Salience Dan Job Boredom Pada Karyawan Startup Wilayah Jakarta

Abstract


This study aims to analyze the effect of perceived overqualification on knowledge hiding, with future work self-salience and job boredom as mediating variables among Millennial and Generation Z employees working in startup companies located in the Jakarta area. A quantitative approach was applied, involving 120 respondents selected through purposive sampling. Data were collected using a Likert scale questionnaire (1–5) and processed using SEM-AMOS to examine both direct and indirect effects among variables. The results indicate that perceived overqualification does not directly increase knowledge hiding; instead, its influence emerges through psychological mechanisms. Future work self-salience was found to reduce the tendency toward knowledge hiding, as employees with a clear vision of their career future are more motivated to collaborate. Conversely, job boredom strengthens the tendency to hide knowledge due to decreased work motivation. These findings highlight the importance of designing challenging job tasks and supporting career development, encouraging companies to provide appropriate work challenges to optimize employee potential and minimize knowledge hiding practices.
